초록

기존 연구에서 상사-부하 간 성격 부합이 조직내 만족이나 태도에 미치는 영향에 대한 연구는 있었지만 정신건강의 지표 중 하나인 소진(burnout)에 미치는 영향을 살펴본 연구는 적었다. 본 연구는 특히 상사-부하 간 성격적 일치의 지표로서 문화적 가치 특성이 내면화된 자기해석(self-construals)을 사용하여 상사-부하의 부합이 소진에 어떠한 영향을 미치는가를 살펴보았다. 서비스 조직에서 근무하는 280명을 대상으로 자기해석과 소진을 측정하고 다차항 회귀분석(Polynomial Regression Analysis)과 반응 표면 방법론(Response Surface Methodology)을 이용하여 자료를 분석하였다. 분석 결과 상사-부하의 자기해석의 유사성이 소진에 미치는 영향의 크기는 크지 않았으나 상사와 부하 모두 관계적 자기해석 성향자일수록 부하의 감정소모, 비인간화 및 동료와 상사에 대한 소진 경향은 낮아졌음이 발견되었다. 이러한 결과가 조직 관리에 갖는 의미를 논의하였다.
